We have seen a surge in hiring due to the great-resignation era and layoffs in tech and finance. Fears of a recession are mounting on employees. Amidst this mixture of employee sentiments and the macroeconomic environment, many organizations are pressured to redesign their policies to meet the changing employee expectations while maintaining or cutting costs.

The talent mobility industry is not spared by the need to transform its approach, being a key partner in attracting and maintaining talent. The shift from offering traditional and mandatory benefits to more flexible and inclusive benefits in assignment policies for a more employee-centric approach is increasingly popular. Formulating an employee-centric policy often challenges the demands of the current economic conditions. As the focus is on the employee, there is a need to consider the unique traits, characteristics, and values of the individual employee from different generations. We must remember that there is a vast source of information simply trying to detail each generation’s preference on communication, management style, mentoring, technology, mental health, and work. In the process, we observed many commonalities other than differences among them. Instead of focusing on the challenges posed by the need to cater to different needs and expectations of workers from different generations, our consulting team focused on the commonalities, such as what employees look for in assignments and the motivations for going on international assignments. These commonalities may help reframe the employee experience philosophy, helping to shape and enhance employee benefits for international talents.

importance of human interaction
Remote work was not the norm pre-pandemic, and many have been skeptical about the concept. Fast-forward to today, this has transformed into an employee retention and attraction tool as it opened opportunities for more work-life balance and expanded the talent pool. At the same time, we discovered that the desire for human-to-human interaction is still essential today across all workforce generations. This is especially apparent for onboarding new employees who are predominantly from Gen Z. Face-to-face connection between the manager, mentor, and the new employee is instrumental in building a new relationship and team bonding. This opens opportunities to grow as a professional and team player and nurture future managers. Navigating a new job by learning the ropes and building co-worker relationships is extremely challenging in a remote work setting, and this is not unique to just one specific generation. Millennials, Gen X, and the Boomers face the same struggle.

With modern technology, meeting team members residing in different locations is easy, as virtual meeting platforms made it possible. Unfortunately, these platforms might impede the creation of a deeper connection with co-workers. The lack of non-verbal cues and personal habits that shape work style may have prevented them from understanding the deeper values of the co-workers/ team dynamics, which could also impact leadership.

Due to these factors, it is still worthwhile for companies to send employees on international assignments. Immersing and experiencing the culture in person not only aids in training, onboarding, and integrating new members but is also essential in creating long-lasting relationships within the company. It helps to connect the manager and the direct reports, enhancing employee-customer relationships.

","rich_text_content2":"
"rich_text_content3":"
opportunity for growth and development
When an employee goes on an international assignment, it exposes the individual to new experiences that can only be offered in the new location. This is where one picks up important soft skills, such as cultural awareness and new working styles. For example, new Gen Z graduates use developmental assignments to kick-start or shape their career paths. Mid-management and more experienced executives can use the experience gained from an assignment to rejuvenate their mid-career path, beef up their experience, or transition to another role. An assignment can also provide the opportunity to take on a bigger role in a new location and provide self-actualization opportunities. In summary, regardless of what the initial motivation is, each assignment will provide invaluable experiences, personal growth, and potential career advancement opportunities for the individual.

cultural awareness and integration
An assignment may indirectly or directly give an individual access to career opportunities, which is also not unique to a specific generation of workers. Integrating into the new location is an invaluable growth experience when an employee goes on assignment. For instance, someone used to working in the United States and having the opportunity to work with a team based in Japan will have an edge over the rest of their peers. Having physically worked and immersed in the location will give them a different perspective and cultural sensitivity. They will understand how things are done and how decisions are made. In addition, they will have the opportunity to grasp the team’s dynamics concerning their work culture (i.e., egalitarian vs. hierarchical or clan culture vs. adhocracy.)

These commonalities have helped tailor mobility programs for more meaningful and purposeful employee experiences. Guiding our clients to focus more on the employee and their well-being by providing tangible and intangible benefits has allowed companies to achieve their talent retention and objectives, be more diverse and inclusive in their talent pool, and have higher return-on-investment in their assignments.

To learn more about customizing your mobility program for your employees, please email Cartus Consulting Solutions at cartussoultions@cartus.com.

"rich_text_content4":
The employee experience and human resource landscape have changed drastically since the pandemic.
